Situation

Over the last few years Multiplex has become increasingly aware of significant changes and pressure within their industry (construction), many of which, such as labour shortages, changing employee and stakeholder expectations and greater scrutiny, required a shift in leadership capabilities (mindsets and behaviours) for their senior leaders. Furthermore, their leadership development efforts had more recently focused emerging middle-management leaders and graduates.

However, the organisation realised that arguably the most important cohort for their success, and certainly the cohort that impacted most significantly on organisational performance and the employee experience was their successors for executive roles (such as regional and functional heads).

Action

As such Multiplex updated and refreshed their leadership capabilities based on the future needs and requirement of executive leaders taking into account the broader industry context. Multiplex was also keen to implement a tailored, individually focused assessment for development process for a group of seventeen selected, high potential senior leaders, from across Australia, Canada, the UK and the Middle East. After reviewing several providers Multiplex chose People Measures to assist with this work.

The work included on-line psychometrics, two-hour deep dive interviews, the collection of 360-degree feedback, followed by a full debrief, report, and then four-way conversation with the individual, People Measure’s Director, the individual’s manager, and their HR business partner.

A core team of three People Measures’ Directors, plus a support team of project coordinators, delivered the work, which included on-line psychometrics, a two-hour deep dive interview with each executive, the collection of 360-degree feedback (from a refreshed survey that we helped design), followed by a full debrief, report, and then four-way conversation with the individual, People Measure’s Director, the individual’s manager, and their HR business partner. This final session was used to build highly individual, targeted development plans for each executive.

Results

Multiplex were so pleased with the outcomes and approach that People Measures demonstrated that they asked us to present the results and our cultural observations to the Multiplex Global CEO and Global Executive Director, People – as well as run a session (face to face) with all participants at their inaugural Executive Development Program (EDP). This session laid a strong foundation for on-going discussions and reflections amongst the group about the role and impact of executive and senior leaders in shaping culture and delivering the business strategy in a dynamic industry context.

Multiplex were so pleased with the outcomes and approach that they asked us to present the results to the Global CEO and Global Executive Director, People – as well as run a session with all participants at their inaugural Executive Development Program (EDP).

Multiplex have already engaged People Measures to provide coaching support and conduct more assessments for a newly formed team Regional Team and conduct a team workshop with this group and their newly appointed Regional Managing Director.

Finally Multiplex have asked People Measures to be a thinking partner for their Talent Management Strategy, manage all senior level 360 feedback processes for them – including debriefs, development planning and coaching services – and the global CEO is very keen to undertake another round of executive assessments as part of another EDP.
